The Transparency Gap in Your Own Hiring Funnel

You may not know how many points in your own hiring process already involve AI you never explicitly approved. 

Most conversations about AI transparency focus on vendors — what they should disclose, what they should test.

Worth turning the question around: do you actually know every point in your own hiring funnel where an automated tool is making or shaping a decision right now? For many TA teams, the honest answer is “no.” 


Sourcing and Job Ads 

AI-driven ad targeting decides who even sees a job posting, based on patterns in who's clicked or applied to similar roles before — patterns that can quietly narrow who's in your funnel before a single resume arrives. Few teams audit this stage at all, because it doesn't feel like “hiring” yet. 


Resume Screening 

The most obvious stage, and the one most existing regulation targets — but “we have a screening tool” and “we know exactly how our screening tool ranks candidates” are different claims.

Ask whoever manages your ATS whether they can explain, in plain language, why the tool ranked one real candidate above another. If the answer is “the algorithm decided,” that's the gap. 


Interview Scheduling and Assessment 

Scheduling tools that auto-prioritize “high-fit” candidates, or assessment platforms that generate a single composite score, are making judgment calls — not just logistics.

If nobody on your team can explain what goes into that composite score, that's a second gap, quieter than screening but just as consequential. 


Offer and Compensation Recommendations 

Some ATS platforms now suggest compensation bands based on “comparable” past hires — which can quietly reproduce historical pay disparities if “comparable” was ever defined using data from a less equitable era. This is one of the least-scrutinized AI touchpoints in the entire funnel. 

Candidates have a right to know when a tool, not a person, is shaping their path through your process — and so, honestly, do you. 


How to Close Your Own Gap 

Map every stage of your funnel and ask one question at each: is a tool making or shaping this decision, and can someone on the team explain how, in plain language, right now? Anywhere the answer is “no” or “not really” is your actual transparency gap — not the vendor's marketing page, your own process.
